Motivationsfaktorer bland stödpedagoger hos Funktionsstödsförvaltningen i Malmö stad

Abstract
The aim of the present study was to examine what work-related matters are perceived as either strengthening or limiting to work motivation among “stödpedagoger” (“support pedagogues”) in Malmö city, as well as what measures may be necessary to maintain or improve work motivation. The study was conducted using a thematic analysis of N=10 semi-structured interviews with support pedagogues working for Malmö city’s “funktionsstöd” (“functional support”) department. The aim of the present study was to examine what work-related matters are perceived as either strengthening or limiting to work motivation among “stödpedagoger” (“support pedagogues”) in Malmö city, as well as what measures may be necessary to maintain or improve work motivation. The study was conducted using a thematic analysis of N=10 semi-structured interviews with support pedagogues working for Malmö city’s “funktionsstöd” (“functional support”) department. The result indicates that there are several factors that both contribute to and limit work motivation. Limiting factors were found to be salary, limited discretion, working hours, lack of preventative measures in regard to malfunctioning cooperation and relationships among staff, difficulties in handling and responding to client behavior, lack of educational opportunities and guidance, lack of clarity regarding what the support pedagogue’s role entails, and dissatisfaction regarding the “new pedagogical structure”. Contributing factors were mainly found in the work revolving around the clients, such as contributing to the client’s independence, social support, progress, and development. Motivating factors were also found in feedback, supportive managers and coworkers, and personal growth, derived from either education or working with the clients. Suggestions of measures in order to maintain or improve motivation were based on the findings of the study and include more educational opportunities, evaluation of the “new pedagogical structure”, preventative efforts in order to maintain and improve interpersonal relationships among the staff and in order to avoid offensive and unmanoeuvrable situations, clarification of what the support pedagogue role entails, and identification of in-house competences. Syftet med den aktuella studien har varit att undersöka vilka arbetsområden som upplevs bidra till eller motverka arbetsmotivationen hos stödpedagoger i Malmö stad samt vilka åtgärder som kan vara nödvändiga för att bibehålla eller förbättra arbetsmotivationen. Studien har genomförts via en tematisk analys av N=10 semistrukturerade intervjuer med stödpedagoger som arbetar för funktionsstödsförvaltningen i Malmö stad. Faktorer som bidrog till arbetsmotivation återfanns främst i arbetet kring klienterna, såsom förmågan att bidra till klientens självständighet, socialt stöd, förändring och utveckling. Motiverande faktorer återfanns också i feedback från själva arbetet, stödjande chefer och kollegor, samt personlig utveckling härledd från antingen utbildning eller arbetet med klienterna. Förslag på åtgärder för att bibehålla eller förbättra motivationen baseras på studiens resultat och inkluderar fler utbildningsmöjligheter, en utvärdering av den "nya pedagogiska strukturen", förebyggande insatser för att upprätthålla och förbättra mellanmänskliga relationer mellan personalen samt för att undvika kränkande och svårhanterliga situationer. Utöver detta föreslås ett tydliggörande av vad rollen som stödpedagog innebär och en identifiering av “in-house” kompetens. (Less)
