Digitalisering av arbete omvandlar arbetslivet i stora delar av världen. Trots detta har få studier undersökt medarbetare inom HR-professionens uppfattning av sin yrkesroll och motivation i arbetet i förhållande till dessa förändringar. Syftet med studien var att undersöka HR-anställdas erfarenheter av och förväntningar på arbete med data-drivet beslutsfattande, och hur deras attityder och förhållningssätt kan relateras till autonomi, samhörighet och kompetens. Datainsamlingen gjordes genom semistrukturerade intervjuer med HRBP-anställda (N = 10) inom ett stort multinationellt industriföretag. Genom en reflexiv tematisk analys genererades teman. Digitalisering av arbete omvandlar arbetslivet i stora delar av världen. Syftet med studien var att undersöka HR-anställdas erfarenheter av och förväntningar på arbete med data-drivet beslutsfattande, och hur deras attityder och förhållningssätt kan relateras till autonomi, samhörighet och kompetens. Resultaten belyser hur ett datadrivet arbetssätt uppfattas av intervjupersonerna som ett sätt att kommunicera med andra yrkesgrupper på ett sätt som ger högre upplevd respekt och kompetens. Ett tydligare fokus och ett nytt sätt att kommunicera i arbetet genom en systematisk användning av olika datapunkter uppfattades bidra till en större grad av samhörighet till exempelvis ledningsgrupper, men också ett större intresse i de arbetsuppgifter som möjliggörs genom det datadrivna arbetssättet. I resultaten belyses även vikten av en god implementering av ett nytt digitalt arbetssystem där tid, resurser och engagemang från verksamheten i inlärningen lyfts som viktiga aspekter. Studien belyser alltså hur ett datadrivet arbetssätt kan bidra med ökad motivation, men även organisationens roll vid implementering för att facilitera detta. Utvecklingen inom området påverkas redan idag av AI-teknologi, vilket blir ett angeläget område för framtida forskning. (Less)

Digitalization of work changes work life in large parts of the world. Despite this, few studies have examined employees within the HR-profession’s perception of their professional role, and motivation in their work in regards to these changes. The aim of the study was to examine HR-employees experiences of, and expectations on work with data-driven decision making, and how their attitudes relate to autonomy, relatedness and competence. Data was collected through semi-structured interviews with HRBP-employees (N = 10) in a large, multinational, industrial company. Through a reflexive thematic analysis, themes were generated. The results highlight how data-driven work is experienced by the interviewees as a way to communicate with other professions in a way that contributes higher perceived respect and competence. A clearer focus and a new way of communicating in their work through systematic use of different data points was perceived to contribute to a higher sense of relatedness to e.g. management teams, but also a bigger interest in duties that was enabled through the data-driven work. The results also highlight the importance of a well executed implementation of a new digital work system, where time, resources and engagement from the organisation in the learning processes were important aspects. This study therefore highlights how data-driven work can contribute with increased motivation, but also the organisations role in implementation to facilitate this. The development in the area is already affected by AI-technology today, which becomes an important area for future research. (Less)
