Ledarskap i byggprojektet - Vikten av rolltydlighet för ett välfungerande samarbete inom produktionsledningen

Abstract

A construction project is sometimes described as a creative chaos, which refers to the fact that a construction project is in constant motion. The people involved in a construction project are often there under different conditions, different periods of time and with different purposes. The decisive factor for the construction project to proceed efficiently with good motivation for employees is that there is a clear leader in place. The leader should ensure that employees work under the same values and towards the same goal, and it is also important that the group receives ongoing feedback and coaching. How the leader chooses to go about making this is up to the leader; people expect different characteristics of a leader and there are therefore many ways to go. A good leader in a construction project is the one who can do something good of the unexpected. With new prerequisites in each project, it is common with surprises that a leader should be able to handle even in stressful situations.
Communication is crucial for working together and contributing to the clarification of the roles that work at the construction site as communication provides insight into and understanding of each other's tasks. This report examines how leadership looks and works in a construction site today, looking into the leadership and leadership role that exists and the relationships between them. The work also explores the possibilities and problems of communication and collaboration within production management. This is done through a case study with qualitative interviews as the study wishes to describe a specific case with a particular purpose in a deeper way. Interviews are continued with roles that are part of the production management, which primarily works with the aim of making production progress without obstacles, to find out how they perceive their social reality.
The result shows that no general job descriptions for production management are currently used and that the term "immediate boss" is unclear for the employees as they choose to turn to different leadership characters in different situations. That there is no clear managerial figure for each individual employee and that there are no job descriptions to lean against affects, inter alia, the quality of the development talks held annually with employees of the case company. Communication within the production management takes place primarily in passing and sitting in open office landscapes contributes to facilitating communication, although it can also cause difficulties in prioritizing employees. Each project should furthermore work more with constructive feedback to promote the organization's cooperation and the individual's personal development.

Ett byggprojekt beskrivs ibland som ett skapande kaos vilket syftar på det faktum att ett byggprojekt är i ständig rörelse. Människorna som är inblandade i ett byggprojekt är ofta där under olika villkor, olika tidsperioder och med olika syften. Det avgörande för att byggprojektet ska fortskrida på ett effektivt sätt med god motivation hos de anställda är att det finns en tydlig ledare på plats. Ledaren bör se till att de anställda jobbar under samma värderingar och mot samma mål och det är också viktigt att gruppen får kontinuerlig feedback och coaching. Hur ledaren väljer att gå tillväga för att åstadkomma detta är upp till ledaren, människor förväntar sig olika egenskaper hos en ledare och det finns därför många vägar att gå. En bra ledare i ett byggprojekt är den som kan göra något bra av det oväntade. Med nya förutsättningar i varje projekt är det vanligt med överraskningar som en ledare bör kunna hantera, även i stressiga situationer.
Kommunikationen är avgörande för ett fungerade samarbete och ett bidrag till att rollerna som arbetar på byggarbetsplatsen förtydligas eftersom kommunikation ger insyn och förståelse för varandras arbetsuppgifter. Den här studien undersöker hur ledarskapet ser ut och fungerar på en byggarbetsplats idag samt tittar närmare på den chef- och ledarrollsfördelning som råder och relationerna mellan dessa. Arbetet undersöker även vilka möjligheter och problem som finns med kommunikationen och samarbetet inom produktionsledningen. Detta görs genom en fallstudie med kvalitativa intervjuer och en dokumentanalys eftersom studien vill beskriva ett specifikt fall med ett speciellt syfte på ett djupgående sätt. Intervjuer görs vidare med roller som ingår i produktionsledningen, vilken arbetar främst med syftet att få produktionen att fortskrida utan hinder, för att ta reda på hur de upplever sin sociala verklighet.
Resultatet visar på att det i dagsläget inte används några generella arbetsbeskrivningar för produktionsledningen och att begreppet ”närmaste chef” är oklart för de anställda då de väljer att vända sig till olika ledarfigurer i olika situationer. Att det inte finns någon tydlig ledarfigur för varje enskild anställd och att det saknas arbetsbeskrivningar att luta sig mot påverkar bland annat kvaliteten i de utvecklingssamtal som årligen hålls med anställda hos fallföretaget. Kommunikationen inom produktionsledningen sker främst i förbifarten och att sitta i öppna landskap bidrar till underlättande av kommunikationen även om det också kan orsaka svårigheter i prioriteringar för de anställda. Varje projekt bör vidare arbeta mer med konstruktiv feedback för att främja organisationens samarbete och den enskilda individens personliga utveckling.
