Syftet med studien var att undersöka hur mellanchefer inom äldreomsorgen upplever och hanterar konflikter på arbetet. Tidigare forskning visar på att konflikter påverkar mellanchefen, medarbetarna, vårdagarna samt anhöriga negativt samt att mellanchefer innehar en komplex roll med krav å ena sidan från verksamhetschefen och å andra sidan från medarbetarna, vårdtagarna och anhöriga. Syftet med studien var att undersöka hur mellanchefer inom äldreomsorgen upplever och hanterar konflikter på arbetet. Tidigare forskning visar på att konflikter påverkar mellanchefen, medarbetarna, vårdagarna samt anhöriga negativt samt att mellanchefer innehar en komplex roll med krav å ena sidan från verksamhetschefen och å andra sidan från medarbetarna, vårdtagarna och anhöriga. Tolv mellanchefer inom äldrevården från en kommun i södra Sverige deltog i studien för att intervjuas om hur de upplevde och hanterade konflikter på arbetet. Kvalitativa semistrukturerade intervjuer användes under datainsamlingen, vilka sedan analyserades utifrån kvalitativ tematisk analys. Av resultaten framkom fem teman om hur mellancheferna upplevde konflikter på arbetet: inställning till konflikter, kommunikation, arbetsbörda, preventivt arbete samt balans mellan privat och professionell. Mellancheferna beskrev konflikter som antingen negativa, positiva eller neutrala beroende på vilken situation de befann sig i, hur stor arbetsbörda de hade och vem som var inblandad i konflikten. Mellancheferna beskrev kommunikation som det grundläggande temat till både hantering av konflikter och anledningen till dess uppkomst. Det främsta dilemmat i mellanchefernas hantering av konflikter handlade om huruvida de skulle undvika eller konfrontera konflikterna som uppstod. Mellancheferna beskrev även hur arbetsbördan och konflikterna kunde göra att de ibland tog med arbetet hem, vilket påverkade deras psykiska mående. Utifrån resultatet diskuterades sedan hur mellancheferna hanterade olika konfliktsituationer i relation till deras upplevelse av konflikter, samt förslag till vidare forskning.

The purpose of the study was to investigate how middle managers in the elderly care experience and manage conflicts at work. Previous research shows that conflicts have a negative impact on the middle managers, employees, care recipient and relatives, and that middle managers have a complex role with demands on the one hand from the operations manager and, on the other hand, from employees, caregivers and relatives. Twelve middle managers in the elderly care from a municipality in southern Sweden participated in the study to interview them about how they perceived and managed conflicts at work. The purpose of the study was to investigate how middle managers in the elderly care experience and manage conflicts at work. Previous research shows that conflicts have a negative impact on the middle managers, employees, care recipient and relatives, and that middle managers have a complex role with demands on the one hand from the operations manager and, on the other hand, from employees, caregivers and relatives. Twelve middle managers in the elderly care from a municipality in southern Sweden participated in the study to interview them about how they perceived and managed conflicts at work. Qualitative semi-structured interviews were used during the data collection, which was then analyzed based on qualitative thematic analysis. The result showed five themes of how the middle managers experienced conflicts at work: attitude to conflicts, communication, workload, preventive work and balance between private and professional. The middle managers described conflicts as either negative, positive or neutral depending on the situation in which they occurred, how much workload they had and who were involved in the conflict. The middle managers described communication as the fundamental theme of both dealing with conflicts and the reason for why they occurred. The main dilemma of how the middle managers handled conflicts that emerged was whether avoiding or confronting them. The middle managers also described how the workload and conflicts could make them sometimes loose work, which affected their mental mood. Based on the results, the researchers discussed different conflict situations in relation to their experience of conflicts, as well as proposals for further research.
