Vän eller chef? - En kvalitativ studie om att vara chef för sina tidigare arbetskamrater

Syftet med studien var att undersöka och få en fördjupad förståelse för hur internrekryterade chefer upplever att bli chef för tidigare arbetskamrater, och få en ökad insikt i de utmaningar som kan uppstå i samband med detta. Som metod användes en kvalitativ ansats varpå tio semistrukturerade intervjuer genomfördes. För att analysera intervjumaterialet användes tematisk analys, vilket resulterade i fyra huvudteman: Chef och vän med tidigare kollegor = en omöjlig ekvation?, Distans som ett medel och en konsekvens, Att skapa och bibehålla förtroende och Att ge kritik och feedback. Något som var av särskilt intresse med resultatet var att cheferna hade olika syn på huruvida vänskapsrelationer kunde kombineras med chef-kollega-relationer eller inte, och att samtliga chefer beskrev någon typ av distans till sina tidigare arbetsrelationer till följd av chefskapet. Resultaten går delvis i linje med tidigare studier, där ett vanligt fynd är att chefskap över tidigare arbetskamrater ofta får negativa konsekvenser för vänskapen. Vår studies resultat visar dock att det kan finnas positiva aspekter av att ha varit kollegor innan chefskapet, som till exempel ökat upplevt förtroende från arbetskamraterna. Studien belyser att det kan finnas utmaningar med chefskapet som är unika till följd av att bli chef för just tidigare arbetskamrater, och att dessa utmaningar är viktiga att hantera för både arbetskamraters och chefers välmående, och för att se till att internrekrytering inte leder till orättvis favorisering på arbetsplatsen. The aim of the study was to examine and gain a more in-depth understanding of bosses’ experience regarding internal promotion and becoming the boss for previous work colleagues, as well as gaining more thorough insight regarding the challenges that may occur. A qualitative approach was used in this study, and ten semi-structured interviews were conducted. Thematic analysis was used to analyze the interview data, which resulted in four main themes as well as two sub-themes for each main theme: Boss and friend with previous work colleagues = an impossible equation?, Distance as a mean and a consequence, To create and maintain trust and To give critique and feedback. All the bosses also described some kind of distance to their previous work relations because of the leadership. The results are partially in line with previous research, since a common finding is that becoming the boss over previous subordinates often leads to negative consequences to the friendship. However, this study also implies that there were positive aspects of being colleagues before the leadership, such as an increased perceived trust from subordinates. This study emphasizes that some challenges with leadership were unique due to becoming a boss over previous work colleagues, and these challenges are important to manage for the sake of both subordinates and leader’s well-being, as well as making sure that internal promotion does not lead to unfair biases in the workplace.
