Abstract
The aim of this study was to explore how first line managers in municipal elderly care describes the personnel situation when it comes to sick leave and staff turnover, and how first line managers work to create well-being among employees in the workplace. To collect data, seven qualitative interviews were made with first line managers who worked within municipal elderly care. The analysis of the empirical data was guided through the theories of leadership, empowerment and sense of coherence (SOC). The aim of this study was to explore how first line managers in municipal elderly care describes the personnel situation when it comes to sick leave and staff turnover, and how first line managers work to create well-being among employees in the workplace. To collect data, seven qualitative interviews were made with first line managers who worked within municipal elderly care. The analysis of the empirical data was guided through the theories of leadership, empowerment and sense of coherence (SOC). In this study, we found that there is a certain problem regarding the personnel situation and that sick leave is a bigger problem than staff turnover, of which short-term sick leave is more common than long-term. The reasons for sick leave as well as staff turnover are mainly described in the employees' work environment, where factors such as time-constrained work schedules and inadequate staffing create stress, mental illness and dissatisfaction among employees. Furthermore, first line managers' opportunities to improve the work environment are greatly governed by the organizational conditions. Instead, the study shows that first line managers use different strategies to create job satisfaction in other ways, for example being a present manager, building relationships with employees, communicating a lot and clearly, letting employees be involved as much as possible, showing trust and confidence, promoting empowerment and creating a sense of comprehensibility and meaning with different tasks and decisions. In summary, leadership has a significant role in relation to job satisfaction, but there are some limitations to what managers can do. (Less)
