- Purpose:
The purpose of this thesis was to gain a better understanding of the factors for retaining nursing assistants in Beijing. This increased understanding, if addressed, should lead to higher staff retention and improved working (living) conditions for employees. A theoretical model to capture these factors was proposed.
Method:
A qualitative and exploratory approach was applied in this study. A theoretical framework was developed that guided our empirical study.

Conclusions:
Factors positively affecting retention were found in the work itself, caregiver-patient relationship, responsibility for patient well-being, recognition, possibility for growth and structural existence constraints. Factors negatively affecting retention were found in salary instability, lack of health insurance, working conditions, constant sleep deprivation, unfulfilled relatedness needs, and low status of the profession. Cultural pressure was found to play a dual role. (Less)
