Personliga assistenters anställningssituation - en kvantitativ tvärsnittsstudie av anställningskontrakt och psykologiska kontrakt

Abstract
In a changing labor market, the employment relationship between employer and employee is ever-changing. In previous studies, unlicensed assistive personnel have been ascribed poor working conditions, high job insecurity and low volition in their employment contracts. This study aimed to investigate unlicensed assistive workers employment situation with regard to perceived job insecurity, contract volition and the psychological contract. In a changing labor market, the employment relationship between employer and employee is ever-changing. In previous studies, unlicensed assistive personnel have been ascribed poor working conditions, high job insecurity and low volition in their employment contracts. This study aimed to investigate unlicensed assistive workers employment situation with regard to perceived job insecurity, contract volition and the psychological contract. Furthermore, comparisons between permanent and temporary employees were made. The study adapted a quantitative cross-sectional study in the form of an online survey. 73 unlicensed assistive workers, hired by three different companies in the private sector, completed the survey. The survey was based on instruments developed by the research project Psycones. The results showed that the unlicensed assistive personnel have relatively low job insecurity and an average contract volition. The temporary employees reported significantly higher contract volition than the permanent employees, but there were no differences in perceived job insecurity between the two groups. The unlicensed assistive personnel indicated that the state of the psychological contract is relatively decent, but there were no significant differences in the psychological contract between the permanent and temporary employees. The results also show that the employees indicated that they make more promises and obligations, and are better at fulfilling these promises, than the employer. A limitation in the study was the low response rate, therefore the results should be interpreted with caution. (Less)

I en föränderlig arbetsmarknad sker ständig förändring av anställningsrelationen mellan arbetstagare och arbetsgivare. Personliga assistenter har i tidigare undersökningar tillskrivits dåliga arbetsvillkor, hög anställningsotrygghet och låg frivillighet i val av anställningsform. Denna undersökning syftade till att undersöka personliga assistenters anställningssituation utifrån upplevd anställningsotrygghet, frivillighet i val av kontraktsform samt det psykologiska kontraktet. I en föränderlig arbetsmarknad sker ständig förändring av anställningsrelationen mellan arbetstagare och arbetsgivare. Personliga assistenter har i tidigare undersökningar tillskrivits dåliga arbetsvillkor, hög anställningsotrygghet och låg frivillighet i val av anställningsform. Denna undersökning syftade till att undersöka personliga assistenters anställningssituation utifrån upplevd anställningsotrygghet, frivillighet i val av kontraktsform samt det psykologiska kontraktet. Vidare gjordes jämförelser mellan fast och tidsbegränsat anställda. Undersökningen skedde med en kvantitativ tvärsnittsstudie i form av en nätbaserad enkät, vilken besvarades av 73 personliga assistenter anställda av tre olika assistansbolag inom privat sektor. Enkäten baserades på instrument framtagna av forskningsprojektet Psycones. Resultaten visade att de personliga assistenterna har en relativt låg anställningsotrygghet och genomsnittlig frivillighet i val av anställningsform. De tidsbegränsat anställda rapporterade signifikant högre frivillighet i val av kontraktsform än de fast anställda, men inga skillnader i anställningsotrygghet påvisades. De personliga assistenterna antydde att de psykologiska kontrakten generellt är i relativt skapligt skick, men det gick inte att etablera några skillnader mellan de fast och tidsbegränsat anställdas psykologiska kontrakt. Generellt visade undersökningen även att arbetstagarna skattade att de gav fler, samt fullföljde löften och åtaganden i större utsträckning än arbetsgivaren. En begränsning i undersökningen var den låga svarsfrekvensen, vilket gjorde att resultaten bör tolkas med försiktighet. (Less)
