- This thesis definitively explores the mindset and practical approaches adopted by enterprises when conducting cross-border employment. Therefore, semi-structured interviews was conducted with human resources managers from four Hong Kong-based enterprises across different industries. The research integrates the Push and Pull Factors Theory, Signaling Theory, and Resource-Based View as its theoretical framework.
The findings are clear: companies recognize the immense value of cross-border talent in driving cultural diversity, innovation, and a broader international market perspective. These benefits include relocation assistance, housing allowances, and family support. However, companies encounter complex legal and visa policies, as well as challenges stemming from cultural differences in practice. Companies are addressing these issues by establishing rigorous compliance processes and cross-cultural training to facilitate the integration and adaptation of expatriate employees. The findings of this study provide concrete practical guidance for companies in areas such as candidate assessment, benefit design, legal compliance, and cultural integration during cross-border employment.
