Forskningsfrågor: Hur formas ledarskap, organisatorisk struktur och relationer i en kunskapsintensiv verksamhet där kundrelation har starkt inflytande?
Syfte: Syftet med denna studie är att undersöka hur organisation och relationer formas på ett kunskapsintensivt företag, när kunder har ett stort inflytande över arbetets form i den konkurrerande omvärlden.
Litteraturgenomgång: Litteraturgenomgången utgår från tidigare relevanta teorier och begrepp om kunskapsintensiva organisationer, kundstyrning, motivation och ledarskap för att bidra till förståelse för studiens område.
Metod: En kvalitativ, semistrukturerad intervjustudie med 8 anställda på ett mindre kunskapsintensivt konsultföretag (cirka 25-30 anställda). Studien utförs genom en abduktiv ansats med induktiva inslag samt tar en socialkonstruktionistisk utgångspunkt.
Resultat: Resultatet visar hur kundrelationer påverkar organisationen och arbetet i kunskapsintensiva verksamheten, där ledarskap och bonussystem påverkar motivation, samarbete och psykologisk trygghet.
Slutsats: Kundstyrning i kunskapsintensiva verksamheter ställer särskilda krav på ledarskap för att upprätthålla motivation och psykologisk trygghet. Detta skapar en efterfrågan på ett mer vertikalt, pedagogiskt och psykoterapeutiskt ledarskap, i verksamheten. (Less) - Abstract

Literature review: The literature review draws on relevant theories and concepts related to knowledge-intensive firms, client control, motivation, and leadership in order to contribute to an understanding of the study’s field.
Method: A qualitative, semi-structured interview study was conducted with eight employees at a small knowledge-intensive consulting firm (approximately 25–30 employees). The study adopts an abductive approach with some inductive elements and is grounded in a social constructionist perspective.
Results: The results show how client relationships influence the organization and work in the knowledge-intensive firm, where leadership and bonus systems affect motivation, collaboration and psychological safety.
Conclusion: Client control in knowledge-intensive firms places specific demands on leadership in order to maintain motivation and psychological safety. This creates a need for a more vertical, pedagogical and psychotherapeutic, form of leadership within the organization. (Less)
