Syfte: Att undersöka om styrkebaserat ledarskap ur följarnas perspektiv upplevs positivt och utvecklande alternativt negativt och begränsande. Syftet är således att visa på om följarnas upplevelse av ledarens agerande påverkar följarnas beteende och inställning till den decentraliserade organisationen. Ambitionen är att bidra med en grund för att ledare och följare skall kunna relatera till upplevelserna av styrkebaserat ledarskap i decentraliserade organisationer.

Metod: Den hermeneutiska studien har tagit sin utgångspunkt ur forskningsfältet för följarskap samt styrkebaserat ledarskap, något som resulterat i uppsatsens syfte och en abduktiv ansats. Det empiriska underlagets kvalitativa karaktär yttrar sig genom fem fokusgrupper samt kompletterande intervjuer med följarnas ledare vid samma fem kontor i Handelsbanken.

Teoretiska perspektiv: Teorin kring följarskap utvecklades på 1930-talet, och ger i studien en grund för medarbetarnas perspektiv och bidrag till organisationen. De fyra följardimensioner som Kelley och Chaleff presenterat på 1990-talet relateras till den nya trenden styrkebaserat ledarskap som utvecklats under det senaste decenniet. Där utgår ledarskapet från följarnas styrkor och personlighet, genom i uppsatsen dimensionerna tillit, bekräftelse, kommunikation och motivation.

Empiri: Respondenterna i fokusgrupperna uttrycker en skepsis och oro över att styrkebaserat ledarskap skulle fordra dem att specialiseras, något de upplever ej skulle fungera i en decentraliserad organisation likt Handelsbanken. Fokusgrupperna identifierade också behov av ledarskap och en förväntan om ledarens roll i organisationen. Min analys och tolkning var också att ledarens beteende i stor utsträckning påverkade följarnas inställning till sitt arbete.

Slutsatser: Uppsatsen identifierade en diskrepans mellan följarnas upplevelse av styrkebaserat ledarskap och behovet av ledarskap enligt modellens syfte. Följarna illustrerade ett gap mellan det ledarskap som utövades mot behovet av ledarskap. I synnerhet rörde det aspekter som bekräftelse och feedback, något respondenterna i studien menade skulle kunna förbättras genom större fokus på positiv utveckling och personliga styrkor. (Less)

The aim is to provide a basis for leaders and followers to be able to relate to the experiences of strength based leadership in decentralized organizations.

Methodology: The hermeneutical study has been developed out of the research field for followership and strength based leadership, which resulted in the report's purpose and an abductive stand. The empirical study is of qualitative nature and consists of five focus groups, and additional interviews with the follower’s leaders at the five offices researched in the study.

Theoretical perspectives: The theories regarding followership was developed in the 1930s, and gives the study its ground for the employee’s perspectives and their contributions to the organization. The four dimensions developed by Kelley and Chaleff presented in the 1990s here is related to the new trend of strength-based leadership that has been developed over the past decade. It is built up of a leadership taking in consideration the strengths and personality of the followers. In the thesis this is constructed through the dimensions of faith, confirmation, communication and motivation.

Empirical foundation: Respondents in the focus groups expressed skepticism and concern that strength-based leadership would require them to specialize; something they feel would not work in a decentralized organization such as Handelsbanken. The focus groups also identified the need for leadership and an expectation of the leader's role in the organization.

Conclusions: The thesis identified a discrepancy between the follower’s experience of strength-based leadership and the need for leadership according to its intentions. The followers illustrated a gap between the leadership that was exercised towards the needed leadership. In particular this concerned aspects of confirmation and feedback, something respondents in the study felt could be improved by greater focus on positive feedback and personal strengths. (Less)
