- The aim of this study is to understand how the emotional aspect of employee identification evolves through daily interaction in multicultural organizations. Applying a process model of individual identification, this research aims to offer an employee perspective, to uncover the communication challenges employees face and how they make sense of the interaction at work relating to the feeling of belongingness and inclusion. - The aim of this study is to understand how the emotional aspect of employee identification evolves through daily interaction in multicultural organizations. Applying a process model of individual identification, this research aims to offer an employee perspective, to uncover the communication challenges employees face and how they make sense of the interaction at work relating to the feeling of belongingness and inclusion. An ethnographic study containing participant observation and interviews was conducted in a multicultural company in Denmark. The analysis shows that employees experience the cautiousness and insecurity when facing the challenge of building up mutual understandings with coworkers in intercultural communication. Thus, compared with a culturally homogeneous company, it can be a longer phase for employees to transform to more authentic expressions and identify with the membership in multicultural organizations. The analysis unveils how the information flow and social aspect can greatly influence employees’ feeling of belongingness and inclusion in multicultural organizations. Besides, the study also demonstrates the importance of seeing the different layers of communication climate and its complex influence on employee identification. (Less)
