Belöningssystem - en innovationsdrivare?

Abstract (Swedish)
Syfte: Det övergripande syftet med studien är att få en fördjupad förståelse i hur tillväxtföretag inom IT-branschen arbetar med innovation utifrån ett ledningsperspektiv.

Metod: En abduktiv och kvalitativ metodansats har tillämpats för att uppnå studiens syfte. Intervjuer av semistrukturerad karaktär har genomförts med tre tillväxtföretag inom IT-konsultbranschen.

Teoretiska perspektiv: Det teoretiska ramverket består av olika teorier som är ledande inom belöning, motivation, kreativitet och innovation. Bland annat används teorier som Herzbergs tvåfaktorsteori, Job Characteristics Theory och belöningssystemets dimensioner av Arvidsson.

Empirin utgår ifrån ett ledningsperspektiv där materialet består av respektive företags ser på samspelet mellan motivation, innovation, kreativitet och belöning.


Resultat: Företagens syn på motivation är direkt avgörande för hur belöningssystemet är utformat, vilket skildrar hur det används inom organisationen. När det gäller dess påverkan på innovationsprocessen krävs en mer omfattande uppföljning för att kunna avgöra vilken roll insatserna spelar roll. Riskerna som betonas i såväl teori som analys är applicerbara, men för att kunna avgöra vad företagen kan påverka krävs en uppföljning av befintliga insatser. (Less)

Methodology: An abductive and qualitative method approach has been applied to achieve the purpose of the study. Interviews of a semi-structured nature have been conducted with three growth companies in the IT consulting industry.

Theoretical perspectives: The theoretical framework consists of various theories that are leading in each of the areas: reward, motivation, creativity and innovation. Within the literature we find theories such as Herzberg's two-factor theory, Job Characteristics Theory and the Dimensions of the Reward System developed by Arvidsson.

Empirical foundation: This section presents the case companies' internal reward systems, approaches to motivation and what the current innovation process looks like. The empiric foundation is based on a management perspective where the material consists of each company's looking at the interplay between motivation, innovation, creativity and reward.

Conclusions: The company's perspective of motivation is directly related to the design of their reward system, which also illustrates its use within the organization. In terms of its impact on the innovation process, a more comprehensive follow-up is required in order to determine what role the efforts play. The risks that are emphasized in both the theory and our analysis are applicable, but in order to be able to determine what the companies can influence, a follow-up of existing initiatives is required.
