Psykologisk trygghet, arbetstillfredsställelse och intention att stanna på arbetsplatsen: en undersökning av undersköterskor och sjuksköterskor

Abstract
According to the World Health Organization, educated nurses need to increase all around the world. Assistant nurses and nurses are a deficit profession in Sweden with a limited salary trend. The aim of the study was to see how inclined participants were to stay or leave the current workplace, to explore psychological safety, job satisfaction and to what extent these factors are associated with intention to stay. The study investigated assistant nurses and nurses within the public sector of health care in Sweden (N = 139) and was conducted through a digital survey. According to the World Health Organization, educated nurses need to increase all around the world. Assistant nurses and nurses are a deficit profession in Sweden with a limited salary trend. The aim of the study was to see how inclined participants were to stay or leave the current workplace, to explore psychological safety, job satisfaction and to what extent these factors are associated with intention to stay. The study investigated assistant nurses and nurses within the public sector of health care in Sweden (N = 139) and was conducted through a digital survey. The results showed that the majority of participants want to stay at their current workplace 70.5 % (N = 98) and don't actively apply for jobs within health care 83.5 % (N = 116) or outside of healthcare 93.5 % (N = 130). The majority of participants experienced high psychological safety 74.82 % (N = 104) and job satisfaction showed M = 3.68 (SD = 0.53). The result for psychological safety as well as job satisfaction independent prediction on intention to stay, both turned out to be statistically significant. A multiple regression was constructed for psychological safety together with job satisfaction for prediction on intention to stay. The result showed a non significant value for psychological safety, multicollinearity is further discussed. In conclusion, the result of the study indicates that the participants are inclined to stay at their current jobs, have a dedication to their work and that the high psychological safety gives good conditions for work development and patient safety. Enligt Världshälsoorganisationen finns ett globalt underskott på utbildade sjuksköterskor. Även i Sverige är vårdpersonal som undersköterskor och sjuksköterskor ett bristyrke med en begränsad löneutveckling. Denna studie undersökte undersköterskor och sjuksköterskor inom den offentliga sektorn i Sverige (N = 139). Via en digital enkät undersöktes deltagarnas intentioner att stanna eller lämna sin nuvarande arbetsplats, deras upplevda psykologiska trygghet och arbetstillfredsställelse. Resultatet för psykologisk trygghets samband med intention att stanna respektive arbetstillfredsställelse intention att stanna blev båda enskilt signifikanta. En multipel regression för psykologisk trygghet kombinerat med arbetstillfredsställelse gjordes utan signifikant resultat för psykologisk trygghet, vidare diskuteras angående multikollinearitet. Sammanfattningsvis tyder resultaten på att det finns indikationer på att deltagarna känner för att stanna på sin arbetsplats, har ett engagemang för sitt yrke samt upplever hög psykologisk trygghet vilket ger goda förutsättningar för utvecklingsarbete och patientsäkerhet.
