Abstract
Organizational change is often associated with increased demands and uncertainty, placing substantial strain on individuals’ psychological resources. In such contexts, change efficacy, defined as individuals’ confidence in their individual and the collective ability to contribute to and cope with organizational change, constitutes a key component of change readiness. Organizational change is often associated with increased demands and uncertainty, placing substantial strain on individuals’ psychological resources. In such contexts, change efficacy, defined as individuals’ confidence in their individual and the collective ability to contribute to and cope with organizational change, constitutes a key component of change readiness. However, there is a need for greater understanding of how individual psychological resources contribute to this perceived capacity for change.

The aim of the present study was to examine the relationships between satisfaction of basic psychological needs; autonomy & competence, resilience and change efficacy in organizational change contexts. Integrating SelfDetermination Theory, resilience research, and literature on organizational change readiness, the study proposes a unified analytical model. In addition, the study investigates whether resilience mediates the relationship between autonomy and competence need satisfaction and change efficacy.

Using a quantitative cross-sectional design, data were analyzed through correlational, regression, and mediation analyses. The results indicate that autonomy and competence satisfaction are positively associated with resilience, and that both need satisfaction and resilience significantly predict change efficacy positively. Furthermore, resilience was found to partially mediate the relationship between autonomy and competence satisfaction and perceived change efficacy.

By conceptualizing change efficacy as a psychological outcome of individual resources rather than as an isolated attitudinal construct, the study contributes to the organizational change literature by highlighting the role of psychological resources in organizational change capacity. The findings underscore the importance of actively supporting autonomy, competence, and resilience in change processes, not only from a health and well-being perspective, but also as a prerequisite for sustainable and effective organizational change over time. Studien integrerar Self-Determination Theory, resiliensforskning och litteratur om organisatorisk förändringsberedskap i en gemensam analytisk modell. Vidare analyseras huruvida resiliens medierar relationen mellan behovstillfredsställelse av autonomi och kompetens samt change efficacy.

Data samlades in genom en kvantitativ tvärsnittsstudie och analyserades med korrelations-, regressions- och medieringsanalyser. Resultaten visar att autonomi och kompetens korrelerar positivt med resiliens samt att både behovstillfredsställelse autonomi och kompetens, och resiliens predicerar change efficacy positivt. Vidare påvisas en partiell mediering, där resiliens delvis förklarar sambandet mellan tillfredsställelse av de psykologiska behoven autonomi och kompetens samt change efficacy.

Studiens resultat bidrar till förändringsforskningen genom att synliggöra hur individuella psykologiska resurser utgör en central del av organisationers
förändringsförmåga. Resultaten understryker vikten av att integrera psykologiska resurser i förändringsarbete, inte enbart ur ett hälso- och välbefinnandeperspektiv, utan även som en förutsättning för långsiktigt hållbara och effektiva förändringsprocesser. (Less)
