A total of 24 semi-structured interviews were conducted with 8 managers and 16 subordinates from 8 different countries, giving the possibility for 1 manager to be evaluated by 2 subordinates.

Findings: Having interviewed a significant number of people we recognized common patterns in the responses. As change is enfolded by various uncertainties about the future it causes confusion among people. Therefore, communication becomes vital for the explanation, justification and clarification in the change management process. Communication on its own, however, does not produce understanding, which means that communication itself can become the source of arising confusion.

Contributions: Our study adds to the existing theoretical and practical knowledge base. It contributes to further research on change management in addition to organisations going through various organisational changes as it provides insight into possible challenges and therefore gives the opportunity to be more efficient.
