Identifying Resources that promote Teachers’ Work Engagement and minimize Intention to Leave the Profession

Abstract
Teachers are among the professions with the highest stress related disorders, leading many teachers to leave the field. Therefore, it is of great importance to understand teachers’ intention to leave. This was done using the Job Demands-Resources model (JD-R model) investigating the combined impact of Job Demands and Resources on teachers’ Intention to Leave the field. Teachers are among the professions with the highest stress related disorders, leading many teachers to leave the field. Therefore, it is of great importance to understand teachers’ intention to leave. This was done using the Job Demands-Resources model (JD-R model) investigating the combined impact of Job Demands and Resources on teachers’ Intention to Leave the field. The aim of this study was to confirm the JD-R model, including the dual process, investigate the mediating effect of Personal Resources on the relation between Job Resources and Work Engagement, and to identify the most important Resources that predict Organizational Outcomes. Participants were 208 Swedish school teachers, who completed a questionnaire on Job Demands, Personal Resources (self-efficacy, coping strategies, job appreciation), Job Resources (job control, school resources), Work Engagement, Burnout, and Intention to Leave. To investigate the JD-R model a SEM analysis was performed. Additionally, mediation analyses were conducted to further investigate the dual process model, embedded in the JD-R model. Results from the health impairment process indicated that Job Demands had an impact on Intention to Leave with Burnout mediating this relation. Concerning to the motivational process, Job and Personal Resources decreased teachers’ intention to leave with Work Engagement functioning as a mediator. Finally, using a hierarchical regression analysis, job appreciation, coping strategies, and job control were identified as the most impactful Resources to promote Work Engagement. These identified resources were discussed in relation to how schools could possibly improve the work environment for teachers. (Less)
