- Denna kvalitativa fallstudie undersökte hur chefer på senior nivå beskrev sina resonemang och strategier i grandparent-intervjuer vid bedömningen av kandidaters kulturella passform samt hur de uppfattade att dessa intervjuer kunde bidra till att forma och reproducera organisationskulturen. Studien genomfördes inom ett anonymiserat stort internationellt företag i teknikbranschen, där grandparent-intervjuer användes som en del av rekryteringsprocessen. Datamaterialet samlades in genom sju semistrukturerade intervjuer med chefer som hade erfarenhet av att agera i rollen som grandparent. Materialet analyserades genom en tematisk analys med abduktiv ansats och hermeneutisk metodologisk utgångspunkt. Resultatet visade att grandparent-intervjun beskrevs som ett särskilt steg i rekryteringsprocessen där fokus riktades från teknisk kompetens till kulturell passform, värderingar, drivkrafter och långsiktig organisatorisk tillhörighet. Cheferna beskrev att intervjuerna genomfördes genom en kombination av struktur och flexibilitet, exempelvis genom riktlinjer från organisationen, situationsbaserade frågor, följdfrågor, observationer och informella intryck. Organisationens core values framträdde som en central utgångspunkt i bedömningen av kulturell passform, samtidigt som att en strävan efter individualitet identifierades vara till grund för bedömning. Intervjuerna beskrevs även som ett sätt att bevara och utveckla organisationskulturen över tid. Studien visar att grandparent-intervjuer kan förstås som en rekryteringspraktik- och strategi där kulturell passform bedöms genom chefers tolkningar av kandidatens värderingar, resonemang och upplevda passform med organisationen. Samtidigt visar resultatet att bedömningarna inte är fullt standardiserade, utan formas av subjektiva tolkningar, organisatoriska värderingar och den specifika rekryteringskontexten. (Less)

The findings showed that grandparent interviews were described as a distinct stage in the recruitment process, where focus shifted from technical competence to cultural fit, values, motivation, and long-term organizational belonging. The managers described using a combination of structure and flexibility, including interview guides, situational questions, follow-up questions, observations, and informal impressions when assesing candidates’ cultural fit. The organization´s core values also emerged as a central frame of reference for assessing cultural fit, while also aiming to include candidates’ individuality in their assessment of cultural fit. The interviews were also described as a way to preserve and develop organizational culture over time. The study concludes that grandparent-interviews can be understood as a recruitment practice and strategy where cultural fit is interpreted and communicated through managers´ descriptions of their own reasoning. At the same time, the findings highlight that such assesments are not fully standardized, but are shaped by subjective interpretations, organizational values and the specific recruitment context.
